You can use shooting ear protection that allow for noise, like these headphones. I personally have a pair, and love them.
You can adjust the noise level, so it chooses how much noise gets in, and you can turn it off. They don't block AS much sound as regular shooting headphones, but it will block a lot of noise.

Might a rifle with a stock be more suitable? It will be much more tiring having to hold up an mp5k at arms length all day imo. You could try a mask like the Valken Mi-9 (about $50) which has flexible lower portion so she would still be able to get a cheek weld to see down the sights. Alternatively, the onetigris type mask (with cloth sides) comes in a small size. Pair that with a short polymer m4 like the apex fast attack CQBR. Or maybe you could try a p90 since they are relatively lightweight, but have much less weight out in front due to the bullpup design.
You'll obviously need to think how the ear protection will work with whatever goggle/mask setup you go for. Some fields may require full face masks for under 18s. If your local field is CQB and allows grenades then you may want proper ear defenders. these are good and have a 3.5mm headphone jack input. Run a speaker mic (acts as PTT) from your baofeng, then run a 3.5mm male to 3.5mm male from the speaker mic to the ear defenders. If no ear defenders due to full face mask requirement, then run a simple earpiece to one ear from the speaker mic.
