I honestly use mountain biking shorts (even on my really long rides) which are somewhat tight once I'm sitting down, but they have like 6 pockets which is useful for wallet, cliff bar, napkins to blow my nose, and phone. Then I just get these compression shirts which work awesome.

Also the mountain biking shorts I use have a separate padded liner I can use for long rides once you get to that point, but honestly I'm fine not using a padded liner for anything 20 miles and under.

But dont feel bad not using a tight shirt. A lot of my rides that around fitness rides around 10 miles I'll just put on a dry fit gym shirt and go ride. You will feel a difference with the tight shirt and it not having a bunch of wind resistance, but it's definitely not a necessity for riding.

Also, for gloves I wear some specialized gel padded gloves. They were like $40 at my LBS but honestly worth it. I have to use gloves because my hands sweat and get slippery on the bars, but the padding on the palms is a nice bonus to suppress the pressure on your hands.
